Does the Uchida-Kraepelin Test Effectively Screen the Right Candidates When HR Makes Critical Hiring Decisions?

Recent transportation safety incidents have prompted many organizations to rethink a fundamental question: “How can we ensure that the individuals in high responsibility positions are truly the right people for the job?” This is especially true for jobs related to safety, such as train drivers, engineers, and safety officers. These roles require skills, accuracy, and the ability to work under pressure. As a result, employee selection should not be based only on experience or interviews. Organizations should also  consider how candidates think, behave, and make decisions in real work situations. In some positions, even a small difference in making a decision can result in significantly different outcomes.
Many organizations still face the same challenges in the employee selection process. How can HR be confident that a candidate can truly cope with pressure? Will they continue to make accurate decisions in demanding situations?
These questions highlight a key concern in recruitment and selection, and they also suggest that traditional selection methods alone may not be enough.
As a result, many organizations have turned to psychological assessments to gain insights beyond what can be learned from interviews and application forms alone. One of the most widely used tools, particularly among Japanese companies, is the Uchida-Kraepelin Performance TestThe test appears simple, requiring participants to perform continuous addition tasks. However, it is not designed to measure mathematical ability. Instead, it evaluates:
• Work patterns over time
• Consistency and concentration
• Responses to fatigue
• Decision-making behavior under pressure
In other words, the test helps organizations better understand how individuals work and perform in situations that more closely resemble real-world conditions.
Today, many organizations use the Uchida-Kraepelin Test as part of their employee selection and development processes. Rather than judging whether a person is capable or incapable, the test helps organizations understand individual work styles and identify the roles that best match their strengths. When organizations can identify this early in the hiring process, they can reduce recruitment risks and improve their ability to build effective and sustainable teams.

The Uchida-Kraepelin Performance Test is a psychological assessment used to measure work performance, including concentration, endurance, accuracy, and consistency.
The test requires participants to continuously add single-digit numbers within a limited time. Rather than focusing only on correct answers, it is designed to evaluate work behavior and performance patterns over time.

The test originated in the late 19th century when a German psychologist, Emil Kraepelin, began studying mental fatigue and how it affects work performance.
As part of his research, he developed a simple exercise that required people to repeatedly add numbers. This exercise later became one of the earliest psychological tests and served as the foundation of what is now known as the Uchida-Kraepelin Performance Test.

The test became widely known after it was further developed in Japan by Uchida Yuzaburo in the early 20th century. He adapted Kraepelin’s original concept and made it more practical for use in employee selection and personnel assessment. This led to the standardized version known today as the Uchida-Kraepelin Performance Test.
The test gained widespread popularity among Japanese companies, especially in industries where safety and accuracy are critical, such as railway operations, manufacturing, and control system management. Many organizations value the test because they believe that a person’s behavior during repetitive tasks can reveal their actual work habits more effectively than an interview alone.

Key Advantages of the Uchida-Kraepelin Test
✔ Evaluates actual work behavior rather than relying only on answers
✔ Provides insight into work performance over time, rather than a single snapshot
✔ Effective for screening candidates for roles that require a high level of consistency
✔ Reduces the risk of response bias often found in personality tests

If your organization is reviewing its employee selection process, especially for positions with high levels of responsibility, understanding the factors that are not immediately visible may be an important step toward making better hiring decisions.
